많은 목회자들이 교인과 교회에 대해 비현실적인 기대를 품습니다. 교인이라면 모두 믿음이 좋고, 모두 담임목사를 좋아하며, 모두 교회 사역에 적극 협조해야 한다고 생각합니다. 그러나 비현실적인 기대입니다. 이런 것도 일반적인 통계 분포처럼 거꾸로 세운 종 모양의 곡선을 그립니다.

대략 교인의 10%는 목사를 아주 좋아하고, 10%는 반대로 싫어하며, 나머지80%가 그 중간에 있다고 보면 됩니다. 믿음의 수준이나 사역에 대한 열정도 마찬가지입니다. 아주 헌신적인10%, 거의 참여하지 않는 10%, 그리고 평범한 80%가 존재합니다.

문제는 목회의 초점을 어디에 두느냐입니다. 긍정적인 10%에 초점을 맞추면, 그 열정에 미치지 못하는 대다수 교인들이 불평하거나 따라오지 못해 결국 이탈하게 됩니다. 반대로 부정적인 10%를 의식하다 보면, 그들의 눈치를 보느라 목회가 위축되고 교회는 정체됩니다.

담임 목사는 교인의 중심을 이루는 80%의 교인들에게 초점을 맞추어야 합니다. 자신을 절대적으로 지지하는 10%의 말만 듣고 무리한 결정을 내리거나, 부정적인 10%를 지나치게 배려하여 방향을 잃어서는 안 됩니다. 두 극단의 사람들은 일정 부분 무시할 용기가 필요합니다.

80% 교인들이 동의할 수 있는 방향을 제시하고, 그들이 실행할 수 있는 사역을 추진할 때, 교회는 안정적으로 성장하고 지속적으로 부흥합니다. 목회의 지혜는 소수의 극단이 아니라, 대다수의 교인들과 함께 가게 하는 균형감에 있습니다.

Many pastors have unrealistic expectations for their congregation and church. They assume that all members have strong faith, love their pastor, and actively participate in church ministries. But reality paints a very different picture. Like a statistical bell curve turned upside down, most churches show a similar distribution.

Roughly 10 percent of the members adore their pastor, another 10 percent strongly dislike him, and the remaining 80 percent fall somewhere in between. The same applies to faith and ministry enthusiasm—10 percent are highly devoted, 10 percent are hardly involved, and 80 percent are in the middle.

The question is: Where should a pastor focus his ministry?

If he centers on the enthusiastic 10 percent, he risks overextending himself. The majority, who cannot keep pace with that zeal, may grumble or quietly drift away. On the other hand, if he caters to the negative 10 percent, ministry becomes timid, and the church stagnates.

A wise pastor must focus on the 80 percent—the core of the congregation. He should be neither swayed by the applause of his most loyal supporters nor paralyzed by the criticism of his strongest detractors. The extremes must be handled with grace but not allowed to set the course.

When a pastor leads in a direction that the 80 percent can agree with and pursues ministries they can realistically carry out, the church grows steadily and healthily. The wisdom of pastoral leadership lies not in pleasing the extremes but in leading the majority with balance and stability.
